When AI Leads, Humans Follow: Unpacking Bias Propagation in Resume Screening

The integration of Artificial Intelligence (AI) into hiring processes has been lauded for its potential to boost efficiency, with some companies reporting significant time and cost savings. However, a recent large-scale study titled No Thoughts Just AI: Biased LLM Recommendations Limit Human Agency in Resume Screening by Kyra Wilson, Mattea Sim, Anna-Maria Gueorguieva, and Aylin Caliskan from the University of Washington and Indiana University, sheds light on a critical concern: the propagation of AI bias to human decision-makers, potentially undermining human agency and leading to discriminatory outcomes.

The research delves into the impacts of AI biases on hiring decisions made collaboratively between people and AI systems, a common practice known as human-in-the-loop AI teaming (AI-HITL). Despite the intention for humans to review and correct AI decisions, the study reveals a concerning trend where people tend to align their choices with the AI’s recommendations, even when those recommendations are racially biased.

The Experiment: Simulating Real-World Bias

To investigate this phenomenon, the researchers conducted a resume-screening experiment involving 528 participants evaluating candidates for 16 different high and low-status occupations. The simulated AI models exhibited race-based preferences, approximating both factual and counterfactual estimates of racial bias observed in real-world AI systems. Candidate identities (White, Black, Hispanic, and Asian) were signaled through names and affinity groups on quality-controlled resumes.

Participants were presented with scenarios where they made decisions either without AI recommendations, with unbiased AI, or with AI exhibiting varying degrees and directions of bias (e.g., favoring White candidates for high-status jobs, or non-White candidates for high-status jobs). The study also measured participants’ unconscious associations between race and status using Implicit Association Tests (IATs) and explored the influence of AI literacy and people’s own biases.

Key Findings: AI Bias Becomes Human Bias

The results were striking. When making decisions without AI or with AI that showed no race-based preferences, people selected all candidates at equal rates. This suggests a positive shift in human decision-making compared to historical biases. However, this neutrality was significantly compromised when AI entered the picture.

When interacting with AI favoring a particular racial group, participants also favored those candidates up to 90% of the time. This indicates a substantial behavioral shift, demonstrating that AI bias can propagate directly to human decision-makers. Interestingly, this adherence to AI recommendations occurred even when participants perceived the AI’s recommendations as low quality or unimportant under certain circumstances.

The study also explored potential mitigation strategies. It found that completing an IAT before the resume screening task could increase the likelihood of selecting candidates whose identities did not align with common race-status stereotypes by 13%. This suggests that interventions aimed at raising awareness of unconscious biases could play a role in reducing the propagation of AI bias.

These findings have profound implications for the design and implementation of AI hiring systems, human autonomy in AI-HITL scenarios, and strategies for mitigating bias in collaborative decision-making. The research highlights that simply having a human in the loop is not enough to counteract AI bias; instead, it can lead to humans amplifying or replicating the AI’s inherent biases.

The authors emphasize the need for organizational and regulatory policies to acknowledge the complex nature of AI-HITL decision-making. Furthermore, improving AI literacy among users is crucial, as perceptions of AI recommendation quality and importance were found to influence decisions. Education should teach people to calibrate their judgments of AI performance and recognize when AI is biased, even in less familiar contexts.

While the study suggests that current AI-HITL models may not prevent AI bias in resume screening, it does not advocate for removing humans from the process entirely. Instead, it calls for an expanded scope of AI evaluation and development that optimizes for complex human-AI collaboration, coupled with enhanced training and education for decision-makers to build resilience against AI bias. Combating AI bias in hiring is essential for both employer compliance with anti-discrimination laws and for ensuring equitable economic opportunities for job seekers.
